Concept of HRD Essay

‘Dhanesh â€Å" Auto Inc. has been a major global manufacturer of automotive product. In December 2002, Lumax Industries acquired it. Headlight, side indicator and brakelight are among their leading products. One of the challenges that both the former Dhanesh Auto Inc. and the present Lumax Industries have faced is the fact that over half of their employees not regional employees. Lumax Industries executives recognised that there was a need for more company leaders with global expertise, as Lumax Industries then became a publicly traded company in February 2004. They wanted executives with expertise concerning issues in more than one country. They also wanted leaders who could help promote a â€Å"Seamless† organization, that is, an organization that had fewer boundaries between functions, business units – and countries. Dhanesh auto had already established an executive development program that it called the Business Leadership Program (BLP). This program was aimed at developing the top one percent of â€Å"promotable† employees. The BLP addressed issues such as global strategy, leadership style and behaviour, culture and organization capabilities. The program used various techniques during the formal training portion, including lectures, discussions, individual projects, case studies, and team building interactions. There was also an â€Å"action learning† module, where trainees worked on actual issues that the company was currently facing. Approximately thirty-five people at a time went through the BLP process. An assessment made by Lumax senior managers was that, in general, Lumax management did not have the level of global competency that was required to manage their increasingly global corporation. In particular, the company’s succession planning process had identified a sufficient gap between the global skills required and those possessed by their top managers. This led them to refocus their Global Leadership Program (GLP). This was also connected to their performance appraisal, professional development, and succession managerial management process. Increasingly more importance is given to â€Å"people† in organizations. This is mainly because organizations are realising of all assets. This emphasis can also be partly attributed to the new emerging values of humanism and humanisation. Moreover with the increased emphasis on creativity, and autonomy, which people are increasingly acquiring and enjoying in the society, the expectations of people are fast changing. People cannot be taken for granted any more. If you said â€Å"yes† to any of the above questions, you have been involved in some form of human resource development†. Organisation of all types and sizes, including schools, retail stores, government agneices, restaurants, and manufacturesrs have al least one thing in common: they must employ competent and motivated workers. The concept of HRD was formally introduced by Leonard Nodler in 1969 in a conference organised by the American Scoiety for Taining and Development. Leonard Nodler defined HRD as, â€Å"those learning experiences which are organised, for a specific time, and designed to bring about the possibility of behavioural changes†. Definitions: A comprehensive definition of a term provide clear understanding and scope of the subject. HRD’s main concern is the development of skill and abilities, knowledge and competencies of employees/ people. 1. According to TV Rao: A process by which the employees of an organisation are helped in a continuous planned way to: i)acquire and sharpen capabilities required to perform various functions associated with their present or expected future roles. ii)develop their general capabilities as individual and discover and exploit their own potentials for OD. iii)development an organisation culture. In HRD employees of an organisation are helped / motivated to acquire knowledge and competencies. 2. According to TN Chabbra: HRD is a continuous process to ensure the development of employee competencies, dynamics, motivation and effectiveness in a systematic and planned ways†. 3. According to Jon M. Werner: HRD can be defined as a set of systematic and planned activities designed by an organisation to provide its members with the opportunities to learn necessary skills to meet current and future job demands. 4. According to Jennifer Joy and David Megginson: HRD is the term we use to describe an integrated and holistic, conscious and proactive approach to changing work-related knowledge and behaviour, using a range of learning strategies and techniques. HRD activities should begin when an employee joins an organsiation and continue throughout his or her career, regardless of whether that employee is an exceutive or a worker on an assembly line, HRD programs must respond to job changes and integrate the long-term plans and strategies of the organisation to ensure the efficient and effective use of resources. Features of HRD On the basis of the above definitions, important featues of HRD may be summarised thus: a.HRD is a system: It is a system having several interdependent parts or subsystems such as procurement, appraisal, development etc. Change in any one subsystem leads to changes in other parts. For example, if there is a change in the promotion policy where seniority is replaced with merit, the chain reactions on affected individuals, unions shall have to be assessed – keeping the difficulties in framing acceptable guidelines regarding ‘merit’ in mind. b.HRD is a planned process: It is a planned and systematic way of developing people. Further, it is undertaken on a continuous basis. Learning, as we all know, is a life-long process and goes on and on. c.HRD involves development of competencies: Basically it tries to develop competencies at four levels. At the individual level, employees are made to realise the importance of playing their roles in tune with overall goals and expecitations of other people (regarding such roles). By enriching and redesigning jobs, the roles of employees are made more meaningful and interesting. At the interpersonal level, more stress is laid on developing relationships based on trust, confidence and help. At the group level, task forces, cross functional teams are created to cement inter-group realtions. At the organisational level, the organisation is made to nurture a ‘development climate’, where every effort is made to harnes human potential while meeting organisational goals. d.HRD is an interdisciplinary concept: HRD is an amalgamation of various ideas concepts, principles and practices drawn from a number of soft sciences. e. Learning is at the core of all HRD efforts. Four agents of development: (i) The person or role (ii) the immediate boss of the person (Dyad) (iii) HR Department (Group) (iv) the organisation. There are many strands to HRD, e.g., Personal developemnt; development for a current job on situation; development in or for new work settings; activites through which individual and organisational goals may be reconciled; and development leading to a better, fuller life for individuals, organisations and wider communities. In a way broad sense HRD may also be seen as ‘the capacity to incorporate learning into behaviour’. ACTIVITY: CREATE YOUR OWN DEFINITION OF HRD Take a few moments to think about your own position and scope for HRD by defining what HRD means to you. Start by writing ‘Human Resource Development’ in the centre of a landscape page, draw ten radiating lines and attach to each one a key word or short phrase you associate with the words in the centre. It can be illuminating to compare your own result with that of colleagues. What proportion you think you will have in common? _________________________________________________________________ HRD Goals and Beliefs The goal of HRD system is to develop: †¢the capabilities of each employee as an individual; †¢the capabilities of each individual in relation to his or her present role; †¢the capabilities of each employee in relation to his or her expected future role(s). †¢the dyadic relationship between each employee and his or her employer; †¢the team spirit and functioning in every organisational unit; †¢collaboration among different units of the organization; †¢the organization’s overall health and self-renewing capabilities, which in turn, increase the enabling capabilities of individuals, dyads, teams and the entire organization. The basic philosophy of HRD is based on certain beliefs. BELIEFS Human beings are capable of enlargement. Even ordinary mortals can produce extraordinary results. Common men can do uncommon things. Trust them, give them a chance and leave them on their own, with occasional help wherever needed. They not only grow but also help the organization realise its goals and progress. There will be amazing improvements in production, productivity and quality. †¢Human resources are the most important assets in the organization. †¢Human resources can be developed to an unlimited extent. Two plus two could be five, six or ten. †¢A healthy organisational climate (openness, trust, collaboration) is essential for developing human resources. †¢HRD can be planned and implemented to benefit both individuals and organizations. †¢ If the organization is able to inculcate a spirit of ‘belongingness’ in its employees, they will be more loyal and committed. †¢To ensure this healthy feeling, the organization has to provide for their basic as well as higher order needs through appropriate management styles and systems. †¢The commitment of employee increases when he / she is able to find opportunities to use his / her potential while at work. †¢The managers must clear the paths, create a development climate and help employees realise their full potential. †¢The higher the level of the manager the more attention should be paid to the HRD function in order to ensure its effectiveness. †¢The maintenance of a healthy working climate and the development of its human resources are the responsibilities of every organization. Why HRD HRD is needed by any organization that wants to grow continuously in the fast changing environment organizations can scale new heights only through the effective and efficient use of human resources. Appropriate personnel policies help maintain employee motivation and morale at a high level, but this alone may not help the organization achieve success and venture into new fields. To this end, employee capabilities must be continually trained, developed and expanded. The employees must be encouraged to take risks, experiment, innovate and make things happen in an atmosphere of mutual trust, goodwill and cooperation. â€Å"People need competencies to perform tasks. Higher degree and quality of performance of tasks requires higher levels or degrees of skills. Without continuous development of competencies in people, an organization is not likely to achieve its goals. Competent and motivated employees are essential for organizational survival, growth and excellence†. BENEFITS OF HRD 1.HRD improves the capabilities of people. They become innovative and enterprising-ever eager to take the risk and get ahead. It improves the all round growth of an employee. The organizational climate too, improves a lot. 3.HRD leads to greater organizational effectiveness. Appropriate employee-centred policies help the organization achieve the goals more efficiently. 4.Performance related rewards help employees realize the importance of utilizing their skills fully in the service of organizational goals. The organization’s overall health and self-renewing capabilities, too, improve quite significantly. How prepared are you for an earthquake? People with mobile homes and homes not attached to a foundation are at a much greater risk for damage. Buildings resting on unstable soil such as landfills are also at a much greater risk of damage. The Red Cross suggest that you: Become aware of fire evacuation and earthquake safety plans for all of the buildings you occupy regularly. Pick safe places in each room of your home, workplace and/or school.A safe place could be under a piece of furniture or against an interior wall way from windows, bookcases or tall furniture that could fall on you. Large or heavy items should be closest to the floor. In the religious regards, equal distribution of wealth and debt annulment was preached and emphasized by every religion in the past. The enforcement of the debt bond has been strongly rejected by all the beliefs and the concept of canceling the debt have been upheld by them. Consequently, the zero-interest activities and operations are the key features of this distinctive banking system. However, eliminating the transactions based on interest is not the only objective of Islamic banking. The abolishment of all kinds of exploitation is also another aspect of Islamic banking system. In result, a balanced and unbiased social order is established by the system in this regard. Only the role of financier is not played by an Islamic bank. It also works as a partner in the business of an individual. Due to this, the risk between the capital owner and the entrepreneurs is involved by this system. We can say that a relationship between finance, commerce, and industry is tried and developed by this exclusive banking system, which differs from the other conventional banking due to these characteristics of its system. The Islamic banking plays its role as an equity-based system, where the pre-determined interest rate is excluded, and the nominal value of deposits is not guaranteed. In result, changing values of the share deposits absorbs the shock to asset position immediately. Therefore, in such system, the assets and liabilities of bank will carry the same real value at all the points. However, in the more traditional and conventional banking system, a diversion can be caused between the real assets and liabilities by such shocks in the process of fixed nominal value of deposits. Therefore, the abovementioned features of this Islamic banking differs it from the traditional and conventional banking system, and so, various levels of risks are borne by these systems. Nowadays, many countries are trying to examine the possibilities of the introduction of an interest-free banking system based on the Islamic laws and principles. It has also been argued and discussed that if the Islamic financial system will be established in the various countries, it will be feasible, but also profitable for the individuals, as well as, the companies as a whole. These days, the truth of interest as an unbearable burden is being realized by the Western countries, as well as, the developing countries around the world. In the Islamic Financing system, the number of customers is less than the Marketing-based financing system. The ownership of the Islamic Banking is usually taken by the local or foreign individuals. However, only the local shareholders enjoy the ownership in the conventional banking system. In the Islamic banking, the integration of different activities is very high as compared to the traditional banking system. Lastly, the Islamic financing system has the high intensity of managing and bearing the risk internally, as well as externally. However, the risk is managed and borne by the Marketing-based financing system less internally and externally. Risk sharing is closely related to the risk management; no matter it may be external or internal in its nature. Development of close ties between the customers, and other interest groups may bring the risk externalization by an organization. It has also been indicated by various economists that one contributing factor that is related to the risk management is the long-term relations, which are made on the mutual dependence in an organization. From the different studies related to the Islamic Financing System, the responsibilities are shared by the junior and the senior staff jointly in organizations. In this case, the higher and lower level of management shares the risk. However, in the Marketing-based and Conventional Banking system, the internal risk is shared on a lower basis due to the centralization of power and authority, as compared to the Islamic Banking System. Conclusively, a high degree of the sharing of internal risk is characterized during managing the risk management in the Islamic Banking system as compared to the other conventional financing systems. Therefore, there are many differentiation between the Islamic and Traditional Banking systems around the world. Regarding the risk externalization, in the Islamic Banking system, the close lender-borrower relationships are characterized during the lending activities of organizations. The borrowers are also guided by the Islamic bankers apart from lending funds to them. In result, efficient network relationships create the increment of the externalization of risks relating to the partners who exchange in this regard. Therefore, in the Islamic Financing System, the degree of external risk is observed to be high. However, the formal lenders-borrowers relationships are characterized within the Conventional and Marketing-based financing system. In the result, it is a low degree of externalization of risks in this traditional banking system. In this regard, the extent of success of a banking organization is determined by the lender-borrower relationships, where the customers are given credit in this regard. Direct contacts with the various customers are maintained within the Islamic, as well as, the Conventional Financing Systems. The differentiation is observed in the Islamic Banking System while dealing with the financial activities, as the borrowed funds are monitored closely by these bankers, which results in the higher intensity of the lender-borrower relationships. In this regard, the risks are borne on a higher extent by the Islamic Banking system as compared to the conventional ones. However, the bank gets the higher profit as we have tried to discuss it in the abovementioned matter. Conclusively, the issues of fairness and justice are concerned in the Islamic principles that are related to the interest, rather than defining the efficiency narrowly. The focus is placed on the necessity of sharing the risk in a stable condition with the help of these principles, as well as, at the time of exploitation of the markets. We have also clarified that the Islamic Financing System works on the equity-based projects. However, the conventional ones prefer the debit-based schemes for the lenders and individuals. In an Islamic financing situation, the ownership is shared by the both bank and the client, and in the Conventional banking, all the equity is owned by the client, and the property value plays as a security to the bank loan. The couple interestingly however is a man and his daughter, and not a married couple, further suggesting the difficult lives that people at the time lived that they could not even get their daughters married. For this particular piece of work, Wood has stated that his influence lies in Eldon, a place in the southern part of Iowa, where one can still find a number of gothic styled buildings and architecture with pointed roofs and medieval windows. The house in the background of his painting has been inspired from one such home in southern Iowa and the atmosphere that it adorned also provided him the influence to imagine the kind of people that might have lived within that house. Wood was extremely interested in studying the nature of the working class and the same may be seen in the detailing of the clothes in his painting as he took every care in order to depict the life of a true family living in the era of gothic life. Wood himself has also stated that his influences arise from northern renaissance paintings and that his technique could be traced to a number of such European paintings. If you bear in mind the disposition of some of the things in life that move us like human beauty, love or the beauty of nature you will understand that they have one thing in common. They do not last forever, as sad as it seems, Ladies and Gentleman. Yes they too will eventually die out. Why? Who knows? However it is a fact that when poets write a poem they wish to make their words appealing, as to impress the reader with the intensity of their own experience so they immortalize that sense of feeling that makes their poems last. Wordsworths poem, Nutting is a classic portrayal of a man finding time to escape the harsh bitterness of life and escaping to a world of isolation, solitude and loneliness that exists in nature. Id particularly like to focus on the second part, which has a greater significance in regard to nature, then the other part, which might appear irrelevant. In demonstrating the use of descriptive features Wordsworth has created the perfect sanctuary that one can only ever dream about. The wording used in this section is uncomplicated and evocative. Common language served Wordsworths purpose well, for the simple words were direct in their purpose. They expressed feelings that had been known and repeated many times before, and therefore contained a certain durability in his speech. And I saw the sparkling foam, And-with my cheek on one of those green stones that fleeced with moss, under the shady trees, lay round me, scattered like a flock of sheep. In this poem there is much evidence that expresses his loneliness, solitude, and isolation to the rest of the world at that moment in his life. And fade, unseen by any human eye; where fairy water-breaks do murmur on forever; It is obvious that through this perception Wordsworth is generally speaking of past experiences. Wordsworth believed that nature played a key role in spiritual understanding and stressed the role of memory in capturing the experiences of childhood. I believe Wordsworths motivation in this poem is to let us know that the powers of nature is magical and extremely great. The gracefulness of nature does contribute to the inner feelings of someone who appreciates it (mostly those who want time out for themselves). I believe we need to be with nature, feel it, and take advantage of one of lifes many gifts. PAUSE Lets not forget the main characteristics that nature offers like its visual and harmonious features as well as its auditory features. I believe sound has a very important part to play in nature. This is reflected in John Clares poem Pleasant Sounds In this poem you will notice that it is composed in a tactical verse form that allows the use of onomatopoeia to give the poem a visual imagery. The crumbling of cat-ice The rustle of birds The whizzing of larger birds The trample of robins The fall of an acorn The flirt of the ground-lark. The use of Onomatopoeia throughout the poem allocates descriptive words through each sentence that elaborately enhances the effect of poem. The poets appeal to our imagination may be his ability to execute certain emphasis that makes the words stand out from everyday speech. Clares interpretation of the poem is not just about sound but is also about his love for nature and the love that he has for the animals. PAUSE Like Pleasant Sounds Clares poem Autumn also gives way to visual imagery in light of the poems descriptive attitude. The way in which Clare has introduced rhyme into this poem enhances the visual imagery making it stand out. However it is seen that the sentences tend to drag on too long *There is a dryness in this particular type of poetry. *Religious sentiment, consecrating the affections and natural *And these moods always brought with them faultless expression In comparison to Pleasant sounds there is no sense of sounding, theres more a sense of the parch dryness of the earth. There is almost an uncomfortable feeling that doesnt let you feel that sense of soothingness like you did with Pleasant Sounds. In Autumn one is more intuned with the earth in its stage of dryness and shallowness. The words are entwined to give the feeling of parchness and dryness. Is it the fact that our lives are so fast forward that we tend to overlook what it has to offer? Wordsworth makes this poetic message immortal with his powerful and emotional words. Comparing my Outputs to the Specification ========================================= The logo My solution to the task allows the users of the system to print off a ready designed promotion package and customise each part of it to include their name and the address of their particular branch of Daisy Chain. The users can alter the logo slightly and can also create a completely new logo from the user guide. They can edit details quickly, for example if a shop moves or a designer is employed, then these details can be added to the business card or letterheaded paper. The system can only use fonts and borders that exist on the software- they can't create original ones. I have managed to produce a suitable logo that meets all the points on the specification. It has been significantly changed since I drew the initial design and I now feel that it is now much better than the original version. Everyone I have asked about it has confirmed this. There are however some points that you can't really say whether the logo has met- you can't tell whether the logo will date or not. If it does then following the user guides could produce a new one. To produce most of the items in the promotional package I used Adobe, which isn't strictly a graphics program, but it has sufficient features to meet all the needs of this project. The Business Card ================= I have produced a business card that meets all the requirements set out in my design specification. It  · Looks professional  · Contains the logo  · Contains the name, address, postcode and website of the company  · Has space for the employees name  · Is striking and very bright, without being garish  · Contains a short statement about what the company does. The card is only one sided and this was something that was said could be improved. This isn't necessary, but could be done quite easily, if the company decided to invest more time and money into it. I have created a user guide that has been successfully tested, so other cards of different styles could be created. There isn't really a need for this however as I feel that the design I have created is successful and doesn't need altering. The card I created is much more interesting than any of the other cards I have looked at, and it meets all the requirements in my design specification.
